Create A Leadership Development Framework
Time needed: 60 days.
Leadership development is both science and art. You may find books on leadership development that outline dozens of steps. You may construct your leadership development framework in four simple and logical steps.
- Develop a leadership competency strategy and model.
Based on your business strategy, outline the qualities and skills of each leadership position in your organizaton.
These leadership competencies will become your competitive edge.
This is why you just don’t copy competencies of other companies in your industry. Or rely on the work of your consultants. To become the best in your industry, identify the best competencies that will get you there.
This does not mean that you have to have unique programs all the time. This is not how it works in the real world. But using your competency model, you should be able to leverage the competencies that will make you the best.
- Assess individual leader’s competencies based on your leadership model.
You may use the 9-box Model for your assessment of each competency. But always keep in mind that the purpose of assessment is development.
You may also use a competency assessment rubric. I favor this one because a competency assessment rubric because it is quantitative and can be free of individual biases of the assessor.
- Design an Individual Leadership Development Plan.
This must be done together by individual leaders and their supervisors. I suggest the GROW Model as a tool. The GROW model is not a corrective action methodology. It is developmental.
Be careful in introducing your individual leadership development plan. In some companies in the Philippines, many managers mistake the coaching session as a corrective action.
This is why many leaders don’t look forward to the coaching session. This is why many leaders don’t engage in leadership training programs. They refused to be “cured” or “corrected” by the very same people who have caused all the problems.
This negative attitude towards coaching, mentoring, and training can be addressed when you cultivate learning and development culture in your organization.
- Engage leaders in the leadership journey.
Ensure that leaders and their supervisors regularly meet and check up on their process, growth, and advancement.
Ningas cogon habit won’t work. You have to make leadership development a priority and must be always in the calendar of leaders no matter what.
Document each meeting. And keep the management informed of the development progress of your leaders.

I designed the 4DX Courses with the Filipino leaders in mind. It was inspired by two books: The Four Disciplines of Execution and the Execution: The Discipline of Getting Things Done. This is not the same workshop conducted everywhere in the world.

I think that you can accelerate learning, skip the so-called “basic leadership training” which are usually nothing but a Chop Suey.
Position your leaders ahead. Focus your target learning into three areas: behavioral change, execution, and engagement.
The program Everyday Leadership, based on Leadership Challenge by Kouzes and Posner, get you ahead from the get go.
I love the study findings of Kouzes and Posner on leadership. They shared these in the book Leadership Challenge which was first published in 1987. The book is still relevant until today and thousands of seminars are conducted worldwide so leaders learn to model the way, inspire a shared vision, challenge the process, enable others to act, and encourage the heart.
And I chose to design a different leadership learning program using Leadership Challenge as a scaffold.
